My 95 has a similar issue, although not as bad. But occationally on really cold mornings the Trep will not want to engage in drive. Perhaps a tranny fluid flow issue. But what I have found is if you rev it up a bit it will engage. However as you've described revving it up in gear is not going to help the life expectancy of your tranny. So what I do is throw her in neutral, blip the throttle to about 3K RPM, then when the rpms have come back down to idle I can put her in drive and it engages like normal.
I'm not really concerned about the problem getting worse as this tranny only has about 20K miles(2nd gen) on it. The problem seems consistant when the temps drop. Not sure if this is similar to your situation or not, but I'd be hesitant to continue to allow the tranny to slam into gear like that. Try the neutral rev and see if that helps.
