The drive is formatted to exFat. I only mount the drive in VMware.I
always turn Voiceover off after I startup the Windows VM.
When I first connect the drive after the Windows VM is running, I
will see it. But if I try to do copy or paste to the drive, it all goes
to pot.

You should get a notification asking to mount the drive on Mac or
virtual machine. there should be a checkbox to always do this.
If the notification does not show, go to the file menu & to removable
devices to mount the drive.
