We're looking at three clusters (6 boxes) with around 20k users..

I haven't run Exchange non virtualized since exchange 2k :)

 

As far as virtualizing the backend, it depends how busy it is but I know it
works.
There are people who virtualize MS Cluster, so I have heard in forums
anyway...

Has anyone virtualized their whole Exchange environment?  Any issues?

Has anyone had issue particularly with a backend box being virtualized?
What about if it is clustered with MS Clustering services.
