You may be looking for the wrong thing. Raw talent and ability to learn are the only things that matter. There has to be a certain spark in the person, that nerdy desire to figure out how things work, to the point where they won't rest until they know it all. We hired a fantastic developer with 1 year of experience on to a team brimming with "senior" developers, and she outpaced developers 5 years her senior.
